Your next generation of senior engineers is being trained wrong, at the exact moment senior judgment matters most.
Novice developers who rely most heavily on AI coding assistants finish a project with the illusion of competence rather than real skill.
The friction that once forced a junior into understanding why something worked, tracing an obscure bug, rewriting an approach that would not scale, is exactly what modern coding assistants remove first. That friction was never the annoying part of the job. It was the part that built the job.
That would be a slower problem if the role stayed the same shape while junior engineers caught up. It is not staying the same shape.
Engineers across software and chip design are moving from writers to architects, managing fleets of AI agents that generate implementations faster than any one person can verify them. Generation now scales horizontally. Review still runs through one pair of human eyes at a time.
Put those two shifts together, and the math turns uncomfortable. The job increasingly rewards senior judgment. The pipeline that used to build senior judgment is being quietly dismantled.
It would help if the people who already hold that judgment were sticking around to catch what the agents get almost right. Increasingly, they are choosing not to.
That is not a hypothetical for later. It is happening this quarter.
The Evidence
The numbers behind that exit are concrete, not vague impressions of burnout.
Honeycomb co-founder and chief technology officer Charity Majors put it bluntly: "You've got to get AI on your resume. You just have to. If you don't, this is a huge career risk."
That warning is not aimed at juniors. It targets senior engineers, the exact people whose hands-on judgment matters most right now.
Many are leaving anyway.
Six in ten engineering leaders in one recent round of private conversations said they are on the way out, several with nothing else lined up. The reasons cluster around money and mandate.
On money, one departing chief technology officer described an equity stake worth 2% of common shares, sitting behind a steep preference stack.
The math behind that is brutal. On a company that raised $110 million across two rounds with a 2x preference, the business needs a sale north of $210 million before common shares are worth anything at all.
On mandate, boards are pushing engineering leaders toward cost cuts of 20% to 50%, job losses included, while demanding an AI-native transformation most of those leaders have never executed before.
Separately, a large-scale study of 1,000 students learning math found the group leaning on AI as a crutch performed 17% worse than a group given only a textbook.
They believed they were doing better anyway.
The historical parallel is manufacturing, not management consulting. Factory floors that automated a generation ago did not just shrink entry-level jobs. The supervisory layer, the one that caught a bad batch before it shipped, grew more valuable at the same time entry-level headcount fell.
What changed now is scale. One engineer can direct a dozen agents at once, and each of those agents produces work fast enough that review, not production, becomes the actual bottleneck.
The Fallout
For Employers: Your junior-to-senior pipeline assumed years of hands-on friction that AI tools now remove before it can build judgment. At the same time, your most experienced engineering leaders are the ones most likely to walk, often over worthless equity and change pressure, not pay. Both ends of your bench are exposed at once.
For Employees: If you are early-career, deliberately seek out the friction that builds real skill instead of the fastest AI-assisted path to a working answer. If you are a senior leader, treat hands-on AI fluency as a resume requirement now, not a future one.
For Investors: Watch CTO and VP of engineering churn as a leading indicator of AI-native readiness, not just morale. Tools that formalize agent review and verification, rather than just code generation, are solving the actual bottleneck this shift is creating.
